Accessible leaders and strong company values are important factors that can ultimately reflect an employee’s success or failure within the company. However,so too is equipping employees with the latest technology,  and it’s an area where many organisations are falling down. A study by Oracle awarded low marks when it came to companies capitalising on technology to help them connect with employees in more ways than ever to create a more modern and customised learning experience. Just 44 percent of respondents said that their employer uses the latest digital technology to enable them to effectively perform in their role. Feedback from nearly 5,000 full-time employees at organisations with 250 or more employees also revealed that only 38 percent say that their company is concerned about their overall well-being, despite the fact that employees are most comfortable and productive within a creative, yet flexible workplace culture. big-dataThere’s been a series of reports recently and a lot of PR to back them up, plus we’re headed at pace into the workplace event season. Pretty soon we will be neck deep in data. And misleading headlines. Some of it is good. Some of it is bad. We need to be wary of the data, the science behind some of it and the wild claims made as a result. There’s a great piece about how big data isn’t the answer to our problems in Wired. One argument it puts forward is this: “today’s data sets, though bigger than ever, still afford us an impoverished view of living things.” It feels like there is a poor view of the workplace right now. One problem here is the commercial imperative to get results. That means the PR teams pick over the bones of what might be quite thin research and then bold arguments are extrapolated. It means detailed insights are blurred by headline grabbing claims, or simply not there in the first place.

More often it means ‘research’ doesn’t generate anything new – which is not good for headlines. So, reports are dressed up as pseudo-science. This is not just an issue unique to UK the commercial property and workplace arena either. Only recently Dana Carney has challenged her joint research into the power of body language with co-author Amy Cuddy. Carney is arguing the results of research were false, plain wrong, based on bad science. This undermines valuable work being done by other groups in the market place – i.e. the great unwashed comprising directors of estates, HR professionals and facilities managers begin to tire of data and grow a little weary of the whole experience.

It’s confusing for the very people that need informing, educating and influencing so that they make intelligent decisions about their workplaces. For example, you cannot measure 28 factors relating to physical space and then argue that it allows clients to link workplace design to key business drivers such as employee engagement and organisational commitment. To make such a leap you need to focus very hard indeed on organisational culture and the behaviours of the people in that organisation.

Too often the key themes of culture and behaviours are not so much in the back seat, but left at the kerb side as the research vehicle heads off down the highway. Criticisms of open plan and the use of offices by those in a leadership position need to be placed in the context of that organisations whole way of being. It can work if allowances are made for culture and behaviours.

Allegedly, 89 percent of senior leaders have a private office. This is not open plan. True open plan, and where benefits of open plan are seen, is when everyone exists and works on a level playing field with numerous and varied alternate work areas being made available. Again, it’s not just about the spaces available. Some companies will introduce the variety and do nothing to change with behaviour to allow people to understand, embrace and feel able to use these new and different spaces. It’s the same way the presence of a DJ and dancefloor don’t mean that people will automatically dance – just think of the bad parties with no atmosphere and awkward people.

Workplace professionals have a duty to think this data through before making any claims, arguments or indeed, any recommendations. Too many decision makers in the C-suite are saying right now: “OK, based on this data I’ll put everyone in open plan, buy sit stand desks for all and provide people with some enclosed settings and we’re good to go,” and still find the business is no more engaged or innovative because it’s not based on how the company actually operates and does not factor in people, change or culture.

We all need to check this data thoroughly before making too many easy headline grabbing and PR driven conclusions. After all, it’s not always easy to know good from bad – just ask a doctor. Doctors may know the latest scientific research but they evaluate patients at a personal level before any application – and businesses need to do the same.  Likewise, an Oxbridge or Harvard professor like Amy Cuddy or Dana Carney should be generating good science, but that’s no excuse for not constantly challenging the research that comes through.

Don’t take these PR headlines about workplace for truth. Let’s be careful out there people.

We may all be aware that the way to attract and retain working parents – particularly mothers – is by offering them flexible working options, especially with the growing body of evidence that the gender gap increases among working women with children. But although it’s still a challenge for any working women who aspires to moving up the corporate ladder, they usually have more options than their lower paid colleagues who can’t afford expensive childcare. This is why it’s all the more depressing to learn that it’s only the high earners who are being given the option of flexible working. According to research carried out by charity Working Families to promote National Work Life Week (Oct 3-7), high earning parents who bank more than £70,000 a year are 47 percent more likely to work flexibly than those earning between £10,000 and £40,000. working-mothersWhen it comes to working mothers, too many US organisations continue to follow policies created in the 1990s, if not the 1950s. In the report Women in America: Work and Life Well-Lived by Gallup one factor emerges that has the greatest influence on women’s decision to stay in the workforce or leave, children. In the US, more than 5 million jobs are available, but women continue to drop out of the workforce in troubling numbers because despite employers  introducing family friendly policies their cultures remain out of date. Because of this, far less than half of female employees polled (35 percent) are engaged in their jobs, and nearly half of women say they are looking for or considering new jobs. Organisations have to create cultures that enable women to maximise their full potential in and out of the workplace; and those that continue to enforce outdated policies will not be able to keep up with employers who offer more choice and flexibility and greater trust and transparency.

wellbeing-packageEmployee benefits that help promote a healthy workforce are increasingly important when you consider that (perhaps unsurprisingly) 69.8 percent of employees say they felt less productive if they come into work whilst ill. But these benefits are increasingly as important to employees as an aide to productivity. A range of employee benefits are still a crucial recruitment and retention tool, with almost three quarters (69 percent) of employees saying they are more likely to stay with an employer that offers a good employee package compared with 66 percent in 2015. New research from the fourth annual Capita Employee Benefits Insight Report also reveals that 44.8 percent of respondents would judge an employer based on the quality of the health and wellbeing packages they offer. This is particularly valued by higher earners where nearly half (48.8) percent of employees earning over £45,000 a year said they would evaluate their employer or potential employer on the strength of their commitment to employee wellbeing.

Maternity discrimination is rife

Recent research by the Commons Women and Equalities Committee suggests that around 54,000 expectant and new mothers have no choice but to leave work due to pregnancy discrimination or concerns over the safety of their children; and shockingly, this figure has doubled in the last decade alone.  Other research carried out by the Equality & Human Rights Commission (EHRC) and the former Department for Business, Innovation and Skills shows that despite 77 percent of working mothers reporting potentially discriminatory or negative experiences, only 28 percent raised the issue with their employer, and less than 1 percent pursued a claim through the tribunal system.  As a mother of two young children, this is a topic very close to my heart. I have worked in HR for over 18 years now, and advised on all manner of employee relations issues and know from personal experience that being pregnant and suffering discrimination or redundancy is not at all unusual.

carrotI recently took part in a podcast hosted by business transformation consultant Rita Trehan. My fellow guest for the CEO Outlook podcast was Hari Kalymnios, author, trainer and Leadership Speaker at The Thought Gym. The episode featured a lively discussion focused primarily on two topical issues. First asking whether bonuses are really needed to motivate staff and what business might do to take a more sophisticated, informed and nuanced approach to motivation. Then secondly, and against my better judgement, in the light of Jeremy Corbyn’s recent spat with Richard Branson, whether CEOs and business leaders should steer well clear of politics and politicians and how they might make judgements about what is appropriate in terms of the topics with which they should engage and how they might disentangle themselves from the wider issues that often result. Despite largely voting to remain in the EU, the Brexit vote hasn’t dampened the short or long term confidence of UK CEOs. It has however raised a question mark over the UK’s ability to do business and, as a result, many are putting together contingencies including the possible relocating offices or operations, according to KPMG’s first ‘100 UK CEOs’ survey. The survey of CEOs from companies with revenues ranged between £100 million and £1bn found that, both in the short term (the next year) and the medium term (the next three years), the majority are confident about the future growth of the country, the global economy and their own businesses. However, over half believe the UK’s ability to do effective business will be hindered after leaving the EU. The majority of CEOs felt that a division in society between ‘big business’ and the general public contributed to the EU referendum result, including over a third who believed this ‘to a great extent’.

older workersOver a third (36 percent) of managers are unaware of anything their organisation does to attract, retain and engage older employees despite two-thirds (66 percent) believing the average age of retirement will increase in the next five to ten years. This is according to a new white paper from AXA PPP healthcare – Supporting fuller working lives – How organisations can embrace older employees and those with caring responsibilities. It warns that with the proportion of people aged 50 to 64 and aged 65+ in employment on the up (from 55 percent to 70 percent and from 5 percent to 10 percent, respectively, since 1984) and an estimate by Carers UK that nearly two-thirds of people are likely to end up caring for someone at some point in their lives. Yet the research claims that many businesses are not sufficiently adjusted to the changing nature of the workforce and not tuned in enough to helping workers who are often sandwiched between caring for older relatives and their offspring.

disabled-workers-contributionDisabled employees outperform all other groups in terms of innovation and professional ambition, according to new data from the Chartered Institute of Personnel Development (CIPD) in its paper, Attitudes to Employability and Talent. The report, which explores attitudes towards employability and responsibilities for career development in the UK, includes the attributes associated with employment and career success. Individuals with disabilities ranked more highly than any other group in the categories of ‘Brings new and innovative ideas’ and ‘A great desire to develop’. The group also scored particularly highly in the categories of ‘Fits with organisational values’, ‘Good work ethic’, ‘Reliable’, and ‘Positive attitude to work’. However, when quizzed on current approaches to recruiting from diverse workforce groups, only 11 percent of respondents said they actively target individuals with disabilities during recruitment. This is despite the fact that over half (51 percent) currently employ professionals with physical and mental health conditions.  (more…)

Bosses are divided on whether staff morale will suffer following Brexit, with 48 percent of respondents to a recent survey believing it will and 51 percent expecting no change, despite 74 percent of organisations believing employees are at least ‘somewhat concerned’ by the impact of the vote. Though the majority of companies (82 percent) believe it is their duty to keep employees informed of the potential impact of Brexit on their organisations, few (11 percent) have started communicating openly. The report by Mercer, Planning for Brexit – Talent Implications, also suggests the while the true impact of potential changes to immigration policy remains unknown so far, talent availability is being seen as a top long-term challenge. Over half (58 percent) of companies think their workforce plans will change in the longer term and the majority (66 percent) anticipate a stronger focus on developing and promoting talent from within to compensate for a possible lack of access to wider talent pools.

Wells Fargo SAN FRANCISCO, CA, USAWhile building owners, developers, managers and investors in North America are showing increasing interest in practices that prioritise the physical, mental and social well-being of tenants and occupants, European buildings have fewer spaces created with wellness in mind. The Drive Toward Healthier Buildings 2016, by Dodge Data & Analytics and the World Green Building Council, produced in partnership with the Canada Green Building Council and Delos, says the top five healthier building features currently in use include better lighting, products that enhance thermal comfort, spaces that enhance social interaction, enhanced air quality and products that enhance acoustical comfort. However, in an analysis of global trends in health and wellbeing, European respondents reported less frequent use of spaces that enhance tenant mood, spaces that enhance social interaction or spaces that create opportunities for physical activity than their North American or Asian counterparts.
