Employers are up skilling existing staff as vacancies get harder to fill

Employers are up skilling existing staff to counteract hard to fill vacanciesEmployers are having to be more flexible to fill vacancies as buoyant demand for staff is creating recruitment challenges. Two in five (41 percent) employers say it has become more difficult to fill vacancies in the past year, while three in five (61 percent) employers said that at least some of their vacancies were proving hard to fill. However, according to the latest Labour Market Outlook from the CIPD and the Adecco Group despite the tightening labour market, this confidence has yet to translate into significant salary increases for all but new starters and those with key skills.

As recruitment and retention challenges grow, employers are changing their recruitment practices and drawing on a wider talent pool to fill vacancies, while putting more focus on training up existing staff.

Gerwyn Davies, senior labour market adviser for the CIPD said:  “The majority of UK workers are long overdue a meaningful pay rise. However, many workers will remain disappointed with their pay packets until there are significant and sustained improvements to productivity. Organisations need to give much greater consideration to the obstacles that are preventing their people from performing better at work.

“A greater focus on training, development and better people management is needed to lift the UK out of its current productivity crisis. One upside is that many employers are already investing in developing their existing workforce to plug skills gaps. Strengthening workplace training and recruiting in a more inclusive, flexible way will ultimately deliver higher performing and fairer workplaces.”

Recruitment outlook – jobs growth set to continue

Britain’s jobs boom is set to continue in the short term. The report’s net employment balance – a measure of the difference between the proportion of employers who expect to increase staff levels and those who expect to decrease staff levels – has increased from +20 to +22. Employment growth will continue to be driven by the private sector which has increased from +22 to +25 in the last quarter. The report shows that confidence is highest in business services (+39), construction (+36), healthcare (+31) and ICT (31 percent).

 

Skills shortages – employers are having to be more flexible to find candidates 

Skills shortages are particularly being seen in professional occupations (e.g. scientists, engineers) where 50 percent of employers report that applicants don’t have the required level of skills needed. In response to skills challenges employers are having to rethink their recruitment practices and draw from a wider talent pool. The Labour Market Outlook found that:

  • Two in five employers (43 percent) are upskilling existing staff to offset hard to fill vacancies
  • 23 percent are hiring more apprentices
  • 19 percent are recruiting from outside the UK
  • 1 in 7 (16 percent) are lowering their recruitment standards

In line with recent ONS data*, the report also found that employers were making greater efforts to hire those aged over 55 (8 percent) and those from disadvantaged groups (6 percent).

Despite rising recruitment and retention pressures, median basic pay expectations in the 12 months to March 2020 remain at 2 percent. However, pay expectations have fallen back in the private sector from 2.5 percent to 2 percent and have risen in the public sector from 1 percent to 1.5 percent.

In addition to hiring challenges, a third of employers (33 percent) said that it has become harder to retain staff in the last 12 months, particularly in the public sector (42 percent). In response, over half (54 percent) of organisations have increased salaries in some capacity and one in four organisations (25 percent) have increased salaries for key staff only.

It suggests that employees are more productive, motivated and engaged when working for an employer who is leading the charge in social responsibility. The global, 20,000-participant survey suggests that 61 percent believe sustainability is mandatory for businesses. Working Families and Bright Horizons have launched a new report which focuses on flexible working and the reality of flexible jobs from the perspective of working parents in the UK. According to the report, the experience of parents shows that flexible working is widespread, although patchy in some sectors and for some workers. It is beneficial in helping parents get a better work life fit, although it is not a panacea. Issues around job design, workloads and organisational culture undermine some of the benefits of flexibility, and proper management of flexibility to ensure it works is, for many parents, missing. Retention of EU workers no more difficult for many UK employers

More than half of UK companies say the referendum result hasn’t affected their ability to retain EU staff so far, according to  research from REED. Despite this positive news, the poll of nearly 500 UK senior professionals for its research revealed that a third singled out getting access to EU workers as the biggest issue for their organisation around Brexit. However, there is also strong support for getting access to the EU market (44 per cent) with 70 per cent of those asked wanting a close relationship with the EU when and if the UK leaves the EU. Employers care more about saving costs than wellbeing, according to majority of workers

Three of every five UK employees believe that their employer cares more about saving money than the wellbeing of their workforce, according to the latest research report from workspace efficiency company Cloudbooking. The Employee Evolution report (registration), which explores the attitudes of 1,000 employees, claims that there is a disconnect between what makes employees happy at work and what they are currently experiencing. Cloudbooking’s research also suggests that 88 percent of employees think that workplace wellbeing is one of the most critical elements in creating a positive experience for all workers, yet businesses are failing to address issues that are negatively impacting the experience and wellbeing of employees.

More than half of employees are confused about the true meaning of ‘digital transformation’ and have a high degree of scepticism about their employers’ appetite for digital innovation, a new poll suggests. The research into employees’ attitudes toward digital transformation, innovation and cutting-edge technologies such as artificial intelligence, conducted by YouGov amongst employees at 500 businesses with 50 or more employees, on behalf of Cherwell Software, found that 57 percent of employees don’t know the correct meaning of ‘digital transformation’: 20 percent of respondents couldn’t hazard a guess at its meaning and 12 percent thought it meant moving to a paperless office.

UK employers struggling with recruitment and retention of service workersThe recruitment and retention of manual and elementary service workers has become a significant challenge for UK employers, claims a new study. The research by Quinyx in collaboration with Development Economics and Censuswide, found that factors such as low pay and a lack of flexibility are key issue, resulting in nearly half (49 percent) of UK employers finding it difficult to recruit these workers, and the same percentage reporting challenges around retention. Issues with recruitment and retention were discovered to be most acute in industries such as hospitality, catering & leisure and retail. In addition, larger businesses (those with a workforce of 250 to 500) are more likely to face challenges compared to smaller-sized businesses. Regionally, businesses in London and the East of England are most likely to struggle to recruit workers into manual or elementary service roles. The findings come at a time when UK employers are expressing growing concern around access to manual and elementary service workers post-Brexit.

Employers have a poor understanding of what actually motivates their employees

Almost half of companies (45 percent) still believe that an attractive salary and package is what motivates their workforce, despite the fact that employees cite ‘soft benefits’ such a flexi-working, work-life balance, and ‘being valued’ as key to feeling fulfilled in their job role. The findings come from recent research ‘Meeting demands through the job offering’, by recruiter Robert Walters and job board CV-Library that highlight the disparity between what employees want and what companies are offering to staff. While 60 percent of professionals’ state career development as an important part of a job offering, less than 10 percent of companies believe that a lack of career progression and development would be a key reason for losing talent. The report also found that although companies claim that ‘staff being stuck in their ways’ is the main reason behind the lack of quality applicants, over 40 percent of professionals state that they would be willing to take up a role in another field where skills would be transferable, or work in a new sector to broaden their skills.

Despite its importance to the economy, productivity is only a priority for 36 percent of employers and only half (50 percent) use the term when discussing organisational performance according to the latest Labour Market Outlook from the CIPD and the Adecco Group.
