The biggest challenge facing HR managers in 2019 will be employee engagement

An annual study commissioned by Cascade HR has revealed the topics most likely to keep Human Resources professionals awake at night in 2019. The 2019 HR Landscape Report report claims that employee engagement has topped the list for the second year running, with 40 percent of the 423 respondents believing it will be their biggest challenge over the next 12 months. Recruitment and retention were a close second and third (37 percent and 36 percent respectively), followed by absence management (29 percent) and wellbeing (22 percent). It appears similar themes have posed the biggest headaches as 2018 has unfolded too. When asked to reflect on their toughest encounters from the last year, HR directors, managers and executives ranked recruitment as the clear front runner (45 percent), followed by absence management (36 percent), with retention and GDPR compliance in joint third place (35 percent).

Organisations need to distinguish between employee engagement with a job and engagement with the organisation if they are to improve the employee experience and their overall competitive advantage, a new research paper claims. Published by the Institute for Employment Studies (IES), the paper claims to highlight how traditional, one-dimensional views of engagement fail to make a distinction between job and organisational engagement, viewing employee engagement as a single concept. However, employees can be highly engaged with the organisation but have low levels of job engagement, or vice versa. The research paper, Bridging the gap: an evidence-based approach to employee engagement, suggests that this lack of understanding about what engagement really is and how it influences organisational success can lead to inefficient and ineffective strategies to improve employee engagement.

Cash is key motivator for UK workers and it is leading to high levels of disengagement

UK workers are more motivated by cash than their European counter-parts, a new survey has claimed, with over half (62 percent) saying their pay check is the reason they come to work. According to the research from ADP, this compares to an average of 49 percent across other European countries. The study, which surveyed over 2,000 workers across France, Germany, Italy, Netherlands and the UK, also shows that non-financial drivers lead to higher engagement levels and greater satisfaction on pay day. UK employees were also the least likely to claim they come to work because they love what they do, with only 13 percent of UK workers saying this is the case, compared to 26 percent in the Netherlands. Worryingly, UK workers are also the most likely to feel like quitting, with 19 percent thinking this every week or more, and 9 percent going as far to think about it most days. This is drastically higher than all other countries, averaging 11 percent and 6 percent respectively.

UK employers need to improve working conditions to increase workforce satisfactionEmployers in the UK need to improve working conditions, as the UK’s workforce pride is trailing behind other European countries, a new report claims. The survey from Cornerstone OnDemand and IDC found just a 48 percent approval rating by UK workers, with just 52 percent of respondents “completely agreeing” that they are proud to work for their organisation – a steep drop compared to countries such as Italy (59 percent) and Norway (66 percent). While UK work satisfaction is falling behind the rest of Europe, it is however ranking higher for employer recommendations. Almost half (47 percent) of Brits “completely agree” that they would recommend their current employer to others, versus 43 percent in Sweden and 41 percent of respondents in the Benelux regions. When it comes to employer attractiveness, only 47 percent of UK respondents “completely agree” that their organisation is an attractive place to work, in comparison to 51 percent of Spanish respondents and 56 percent of Finnish respondents. So while the UK is ahead in some criteria, the findings suggest there’s work to be done if British employers want an improved result.

A new Gallup report reveals the growth of AI is not seen as a disadvantage for employees. The real problem is lack of emotional intelligence in management, with managers failing to move beyond the role of “task manager” and adopt the coaching perspective they need in order to future proof the workforce. The Real Future of Work study interviewed 4,000 working adults in the UK, France, Germany and Spain to understand how employees are being managed and the subsequent impact this might have on the future. Worryingly, one in four UK employees say they only receive performance feedback from their manager once a year or less, a further 20 percent claim it’s only a “few times a year”. Almost one in five (19 percent) UK workers predict technology will increase the risk of losing their job – the highest in the European countries surveyed and more than double those concerned in Spain. When asked how technological changes will influence work in the next three years, seven out of ten workers in the UK felt it will increase their productivity followed by France (66 percent), Spain (51 percent) and Germany (37 percent).

A new survey has suggested a correlation between age and engagement levels, with those aged 45 to 54 the most likely to say their manager is not an engaged employee (41 percent), and that they are not an engaged employee (47 percent). In fact, almost two in five (36 percent) British employees think their manager is disengaged at work, according to new research from Rungway. The survey of 2,000 UK people defined an engaged employee as ‘someone who is fully absorbed by and is enthusiastic about their work, and so takes positive action to further the organisation’s interests.’ The findings also suggest managers’ disengagement may impact on employee engagement levels more broadly, with 40 percent of survey respondents saying they themselves are not an engaged employee. Those over 65 were found to be the most engaged at work (76 percent), followed by those aged 25 to 34 (69 percent) and 18 to 24-years-old (64 percent).

Following the deadline for organisations to publish their gender pay this week, it came as little surprise to find that almost eight in 10 organisations pay men more than women. The debate over the reasons why will continue, but new research now claims that women remain happier and more committed at work than men, despite this disparity. Employee benefits provider Personal Group’s Gender Happiness Gap research shows that contrary to, and perhaps in spite of the fact that the Gender Pay Gap tends to favour men, happiness at work tends to fall in favour of female staff, with men much less happy in the workplace than their female counterparts. Whilst 77 percent of PAYE female employees are happy at work at least some of the time, the figure is only 66 percent for men. This means that one in three men are rarely or never happy at work. The case is similar when looking at the total workforce: 45 percent of female staff stated that they’re happy most of the time at work, versus only 38 percent of male staff. Amongst women, the 30-49-year-old age group is the unhappiest age group, which may be due to juggling family life alongside working commitments.

The mental health of employees, especially those working within high pressured working environments are the number one concerns for UK CEOs. Nearly three quarters (73 percent) of respondents to the annual wellbeing report ‘Employee Wellbeing Research 2018’ from Reward & Employee Benefits Association (REBA) in association with Punter Southall Health & Protection, admitted that high pressure working environments are now the biggest threat to wellbeing. Just a third (34 percent) of respondents provide mental health training for line managers, and despite a similar percentage (35 percent) planning to introduce this training in the next 12 months, one in six (14.9 percent) say they have no plans to introduce this sort of training. Although mental health in the workplace is the top priority for almost three in five (60 percent) CEOs in the UK and the area of employee wellbeing with which their Board is most concerned, currently, the key drivers of wellbeing strategies are to improve engagement and culture. Well over a quarter (30 percent) of respondents said wellbeing strategies are primarily driven by a desire to increase employee engagement and 23 percent to improve organisational culture.

Nearly a third (29 percent) of UK workers say that they have become disengaged and a third (33 percent) have gone as far as looking for a new job due to the frustrations of dealing with workplace inefficiencies. Alongside functional frustrations, 50 per cent of the most stressed UK workers said that they felt undervalued by their boss. With 67 percent of them doing more hours in the office, 46 per cent working more on weekends and 56 per cent taking fewer breaks, nearly half (47 per cent) of the most stressed respondents believed, given the opportunity, they could do a better job than their managers. These are some of findings of the Digital Work Survey 2018 which was commissioned by Wrike that highlight frustrations over inefficiencies at work and the worrying impact this is having on how engaged, productive and happy employees are in their roles. Of those who were feeling most stressed, 66 per cent said that over the last two years they’ve seen increased expectations around the speed at which they must deliver work.

The study revealed the true extent of our shared dislike for business meetings, which many respondents believe are poorly run at best or, at worst, completely pointless. Nearly a third of respondents globally said they found less than half of their meetings to be useful, while 30 percent also said they had dozed off in a meeting before. The UK, in fact, led the way in the asleep-in-meeting stakes, with nearly half (48 percent) of all UK respondents saying they’d fallen asleep in meetings. Checking emails and social media during meetings was also extremely common and another indication of disengagement and distraction. Over 70 percent of people said they regularly checked emails during meetings, while 37 percent access social media.

Employee engagement topped the list of upcoming challenges for 44 percent of the 447 participants, followed by staff retention (36 percent). Absence management and recruitment came in as the joint third biggest worry for 33 percent of respondents, with succession planning in fifth place (26 percent). And it appears the same themes have posed the biggest headache for HR in 2017. When asked to reflect on their toughest encounters from the past 12 months, professionals ranked recruitment as the clear front-runner (52 percent), followed by absence management, (43 percent), employee engagement (39 percent), and retention (37 percent), with learning and development the only difference(20 percent).
